每一个团队都会有老中青不同年龄段的人群,每一类人群在这个团队中均扮演着不同的角色,都发挥着不容忽视的作用和价值。在幼儿园教师这个特殊的团队中,老教师更是其中非常重要的一个群体,他们经验丰富,对新教师具有传帮带的责任,在队伍建设中,有计划地对老教师团队实施激励管理是非常重要的。加强幼儿园老教师群体的激励研究不仅有利于创造公平的竞争环境,保证幼儿园发展目标的实现,也有利于挖掘老教师自身的巨大潜能,引导老教师群体实现个体目标与组织目标的统一,提高老教师的集体责任感和自我认同意识,从而实现幼儿园与老教师的“双向认同”感,达到激励效益合理最大化的理想效果。本研究以幼儿园老教师群体为研究对象,分析了对其有效激励的必要性和可行性,并对北京市公立幼儿园的老教师管理问题进行了问卷调查和访谈,老教师存在的主要问题是心理压力和职业倦怠,根本原因在于激励策略的不平衡所形成的环境暗示和群体忽视。鉴于此,本研究以北京市某幼儿园“老教师协会”为案例开展实践探索,进行行动研究,总结经验和做法,并在此基础上,由特殊到一般,对有效激励幼儿园老教师的各种策略进行了集中梳理。对公立幼儿园老教师的管理与激励具有一定的参考价值。

Different age groups exist in every team and each group plays different role and develops its value for the team that cannot be ignored. In this particular team of kindergarten teachers, one important group is made up of elderly teachers who are rich of experiences and responsible for passing on experience to new teachers, therefore, it is very significant to implement incentive management in a planned way for this group in the construction of teaching staff.To strengthen the incentive strategy research on the elderly teachers groups in kindergarten will not only beneficial to a fair competitive environment, and ensure the development goals of the kindergarten, but also beneficial to tap the enormous potential of elderly teachers, to achieve unity of individual goals with organizational goals and improve elderly teachers' collective sense of responsibility and self-identity, in order to achieve the "mutual recognition" between elderly teachers and kindergarten and optimize the effect of incentive efficiency.This study takes elderly teachers groups in kindergarten as the research object, analyzes the necessity and feasibility of effective incentives to this special group. Survey and interviews were also carried out among the elderly teachers groups in public kindergartens in Beijing. The result of survey and interviews indicated that the main problem were psychological stress and burnout. The fundamental reason of this issue lies in the unbalanced incentive strategy which would lead to environmental implication and groups neglect. In view of this, this study took "Elderly Teachers' Association"as a case to explore action research, summarize experiences and practices for proper solution. Based on the analysis of successful experience of the "Elderly Teachers' Association", and from the particular to the general, effective Incentive Strategies to the elderly Teachers are summarized, which will bear certain reference value for elderly teachers groups management and motivation in public kindergarten.
