近年来,跨文化管理已成为跨国企业的一个热门话题。不同国家的员工在同一家公司工作,但他们有不同的文化背景,价值观和信仰,这些都是由他们的本土文化形成的。对于跨国企业来说,要进行跨国经营,就需要建立有效的管理机制,尤其是针对不同国家员工的人力管理机制。加强沟通,促进融合,避免文化差异带来的文化冲突,才能提高企业的管理效率和经营效率。跨国企业的融合,不仅仅是资本、技术、管理等的融合,还是不同文化的融合。作为跨国企业的管理者,需要识别文化冲突,提出有效的建议,并且及时化解冲突。
本文借PWT公司跨文化冲突的案例进行研究,通过该公司跨文化冲突在工作方式,管理流程以及沟通方面的表现,分析冲突产生的主要原因为:文化差异,沟通不畅以及企业跨文化管理机制的缺乏等。同时,本文借鉴了博士集团长沙分公司在公司发展不同阶段所采取的不同管理对策,对PWT公司提出了解决冲突的建议措施。PWT公司要进行跨文化冲突管理,首先需要打造一支优秀的跨文化团队,其次要采用有效的跨文化管理模式,同时需要建立有效的跨文化沟通机制。本文通过对PWT公司跨文化冲突问题的研究,针对其冲突的原因,试图寻找解决跨文化冲突的方法。鉴于PWT公司的跨文化冲突问题在跨国企业中具有一定的普遍性,因此其解决方案对于其他跨国企业在管理中处理类似冲突具有良好的参考和借鉴作用。

In recent years, cross-cultural management has become a hot topic for multinational enterprises. Employees from different countries work in the same company, but they have different cultural backgrounds, values and beliefs, which are formed by their mother culture. For multinational enterprises, in order to improve the management efficiency and make profit, they need to establish effective management mechanisms, especially the human resources management mechanisms for employees from different countries. Meanwhile, the smooth communication and effective integration are also required to avoid the conflicts caused by cultural differences. The integration of multinational enterprises is not only the matter of capital, technology and management, but also the integration of different cultures, which is even more important. As executives of multinational enterprises, they must be able to identify the cultural conflicts, making effective efforts, and resolve the conflicts in a timely manner.
Base on the case study of cross-cultural conflict for PWT company in terms of working style, management process and communication, we found the roots of the conflict are cultural differences, poor communication and lack of effective cross-cultural management mechanism. Taking references from Changsha Branch of Bosch Group, who had adopted the different strategies of cultural management in their different development stages, we put forward some suggestions and measures for PWT Company. In order to manage cross-cultural conflicts, PWT should firstly build an excellent cross-cultural team. Secondly they should adopt an effective cross-cultural management model. Finally, they also need an effective cross-cultural communication mechanism. In this paper, base on the study of the cross-cultural conflict of PWT Company, I try to find a solution to the cross-cultural conflict. In view of the fact that the cross-cultural conflict problem of PWT company has a certain universality in many multinational enterprises, its solution is a good reference e for other multinational enterprises while dealing with similar cultural conflicts.
