当前的宏观经济环境以及国内外行业发展状况对于我国的物流行业发展起到重要的影响作用。消费需求的升级带动消费模式的升级,到家场景中生鲜电商作为新兴的消费热点,众多的互联网公司蜂拥而至,从事配送工作的“小哥儿”收入直线上升,成为各家争抢的对象。M生鲜电商公司作为行业的领军,由于市场的竞争,人力资源的竞争,公司配送员流失的现象尤为突出。配送员离职影响业务的稳定、浪费公司成本,持续下去势必严重影响公司可持续性发展。找出配送员离职的真正原因,如何预防配送员离职成为公司不得不面对的问题。 本文基于我国目前生鲜配送员离职的状况,以国内一家名叫M生鲜电商公司华北大区为例,通过离职访谈和离职调研问卷,并结合M生鲜电商公司华北大区的实际情况,分析得到生鲜电商配送员离职的主要原因,并给出对应解决方案。通过访谈发现离职主要原因是薪酬福利方面、工作压力方面、规章制度方面、外部机会方面、工作环境方面、职业发展晋升方面和企业文化方面,总计7项,通过问卷调研方法加以验证,发现影响离职的最主要因素是薪酬福利、工作压力、职业发展与晋升,此3项在 M生鲜电商公司华北大区配送员离职相关因素中最突出。本文通过优化薪资结构,提高薪酬福利水平、减缓配送员工作压力、建立合理的配送员晋升培养体系3大方面为M生鲜电商公司华北大区配送员离职严重的问题提出切实可行的解决方案。

The development of China's logistics industry is strongly influenced by the current macroeconomic environment and the development of the industry at home and abroad. The upgrading of consumer demand drives the upgrading of consumption mode, and the fresh e-commerce in the home scene has become a new consumption hotspot. Internet companies have flocked to the region, and deliverymen have seen their revenues skyrocket and companies are scrambling for them. As the leader of the industry, M fresh e-commerce company is losing its distributors because of the competition of market and human resources. The dimission of deliverymen affects the stability of business and increases the company's cost. The sustainable development of the company will be seriously affected if it continues. Finding the real reasons for this situation and trying to avoiding the turnover has become the main problem. This paper is based on the current situation of fresh food delivery staff turnover in China. Taking the north China region of a domestic e-commerce company named M fresh food as an example, the main reasons for the fresh food delivery staff to leave the company were analyzed through the dimission interview and dimission survey questionnaire, and the corresponding solutions were given. Through the interview, the main reasons were found among below 7 reasons, which are including salary and welfare, work pressure, rules and regulations, external opportunities, work environment, career development and promotion, and corporate culture. Through the questionnaire survey method, it is found that the most important factors are salary and welfare, work pressure, career development and promotion. Above three reasons are the most prominent factors related to the dimission of deliverymen in the north China region of M fresh e-commerce company. This paper finally proposes practical .
