我国社会发展进入了新时期,在经济发展与人民生活水平日益提高的同时,也面临着许多新的社会问题。十三届全国人大在构建新时代中国梦的伟大部署中,着重强调要完善现代社会服务体系与社会治理体系,在实现上述宏远目标的过程中社会工作者将会起到中流砥柱的作用。2006年中共中央十六届六中全会提出“建设一支宏大的社会工作人才队伍”。但近年来社工的离职率却居高不下,严重影响了社工的职业发展。
本研究在社会资本理论的指导下,从工作场所社会资本的角度探究社会工作者的离职问题。首先通过定量研究探究工作场所的社会资本与社工离职倾向间的关系,进而探究职业倦怠在其间的中介效果。最后,在定量研究的基础上通过质性访谈进一步解释上述研究结果,并根据研究结果为社会工作相关单位提供建议措施。
通过上述研究笔者发现,工作场所的社会资本可以负向预测社工的离职倾向,即工作场所的社会资本越高,社工的离职倾向越低。并且相对于性别、年龄、工资、工作单位,学历等影响社工离职的因素,工作场所的社会资本对离职的解释力度最强;此外,笔者发现职业倦怠在工作场所的社会资本与离职倾向中起到了中介效果的作用;接着,笔者认为“小团体”有时会成为社工离职的主要原因;最后,笔者发现“上下级关系”有时也会推动社工的离职。
在研究结论方面,笔者为社会工作相关机构提供了如下几点建议。首先,社会工作相关机构应促进团队成员间的互动;接着,应增强组织成员间的合作;此外,还应树立良好的机构价值观;最后,社工相关机构还应加强自身与其它机构的沟通与合作。

China's social development has entered a new era. While economic development and people's living standards are increasing, they are also facing many new social problems. In the great deployment of the 13th National People's Congress in the construction of a new era of China's dream, it emphasizes the important role of perfecting the modern social service system and social governance system. In the process of realizing the above-mentioned macro goals, social workers will play the role of the mainstay. In 2006, the Sixth Plenary Session of the 16th Central Committee of the Communist Party of China proposed "building a large team of social work talents." However, the turnover rate of social workers has remained high in recent years, which has seriously affected the career development of social workers.
Under the guidance of social capital theory, this study explores the issue of social workers' turnover from the perspective of workplace social capital. Firstly, through quantitative research, the relationship between social capital in the workplace and the turnover intention of social workers is explored, and then the intermediation effect of burnout is explored. Finally, on the basis of quantitative research, the above research results are further explained through qualitative interviews, and suggestions for social work related units are provided based on the research results.
Through the above research, I find that the social capital of the workplace can negatively predict the social worker's turnover intention. The higher the social capital of the workplace, the lower the social worker's turnover intention. And among the many factors affecting the turnover of social workers, the social capital of the workplace has the strongest interpretation of turnover; in addition, I find that burnout plays a mediating role in the social capital and turnover intention of the workplace; then, I believe "Small groups" sometimes become the main reason for the turnover of social workers; in the end, I find that "superior relations" sometimes promote the turnover of social workers.
In terms of research conclusions, I provides the following suggestions for social work related institutions. First, social work-related institutions should promote interaction among team members; then, cooperation among members of the organization should be strengthened; in addition, good institutional values should be established; finally, social work-related organizations should also strengthen their communication and cooperation with other organizations.
