本文使用微观调查数据采用多层线性模型方法和混合线性回归方法,对中国基础教育阶段的教师工作满意度状况及其影响因素进行了实证研究。研究发现:我国基础教育阶段教师工作满意度处于中等水平,教师满意度在工作环境和福利维度最高,在薪酬水平维度最低;从学校层面分析,学校类型、薪酬制度的激励作用等对工作满意度的影响显著,且满意度的校际差异较大,约占总差异的25%;从教师层面分析,职业偏好等主观变量和兼职情况等客观变量显著影响教师工作满意度;学校层面变量、教师主观变量比教师客观变量对工作满意度的影响更强。本研究从学校层面和教师层面、多维度分析教师工作满意度,进一步利用2018-2019年微观调查重复截面数据探究其影响因素,为提高基础教育教师工作满意水平提供强有力的实证支持和有效建议。

外文摘要:
Based on the data of China Education Economic Information Center in 2019, the study uses factor analysis of principal component method and hierarchical linear models method to analyze the situation and influencing factors of teachers' job satisfaction. The pseudo panel is constructed with the data of 2018-2019, and the influencing factors of job satisfaction are further explored through the mixed linear regression model. The results show that: the overall job satisfaction of teachers in China is in the middle level, among which the satisfaction of working environment and welfare is the highest, and the satisfaction of salary level is the lowest; from the school level, the impact of school type and salary system on job satisfaction is significant, and the difference of satisfaction among schools is large, accounting for about 25% of the total difference; from the teacher level, the subjective variables such as career preference and the part-time situation have significant influence on Teachers' job satisfaction; the school level factors and teachers' subjective factors have higher influence on Teachers' job satisfaction than teachers' objective factors. The study researches teachers' job satisfaction from the school level and teacher level. Further, we use the repeated cross-sectional data of 2018-2019 micro survey to explore its influencing factors, so as to provide strong support and effective suggestions for improving teachers' job satisfaction.
