本研究的目的是通过实证方法探讨关于儒家心理资产的若干命题。儒家心理资产是儒家价值观推崇的具有管理精英特色的心理品质,我们通过对领导干部的访谈、编码,从中提取出了具有儒家管理思想特质的品质,并据此编制了《儒家心理资产焦点品质问卷》,问卷包含敬、劳、忠、务民、恕、崇德、爱人和学八个维度。本研究以基层管理者为研究对象,主要探讨以下几个问题:(1)基层管理者儒家心理资产的特点;(2)儒家心理资产与工作倦怠间的关系;(3)儒家心理资产与自我效能间的关系;(4)自我效能在儒家心理资产与工作倦怠间的关系中所起到的作用研究所得结论如下:(1)基层管理者的儒家心理资产各维度的得分均处于中等偏高水平。少数民族基层管理者在忠、务民、学和敬四个维度的得分显著高于汉族管理者。担任不同职务的基层管理者在崇德、恕、务民以及劳四个维度上的得分存在显著差异,并且不担任领导职务的管理者得分均显著低于担任职务的管理者。(2)儒家心理资产的八个维度与工作倦怠的退避和耗竭两个维度间均呈现显著的负相关关系。其中相关系数较高的维度分别为恕和务民。(3)儒家心理资产的八个维度与自我效能间均存在显著的正相关。其中相关系数较高的为务民、劳和恕。自我效能与工作倦怠的两个维度均呈显著的负相关关系。(4)在儒家心理资产敬、劳、务民、恕、崇德和爱人六个维度与工作倦怠两个维度间的关系中,自我效能起中介作用。其中,自我效能在劳、恕与退避间的关系中,起到完全中介作用;而在与其他维度的关系中,起到部分中介作用。
外文摘要:
The aim of our study is ague some items which relation with Confucian Psychological Assets. Confucian Psychological Assets is the management characters that Confucian respecting. We first interview with leaders in China, analysis the materials and got the characters abut Confucian Psychological assets, then we compilation the questionnaire. The questionnaire include eight dimensions: great assiduity, devotion to duty, laboring, empathy, learning, advocating virtue, service for people, and loving people. Our research selects 400 cadres at the basic level of China to discuss the following questions:(1).The features of Confucian Psychological Assets among cadres at the basic level;(2).Relationship between Confucian Psychological Assets and job-burnout;(3).Relationship between Confucian Psychological Assets and self-efficacy;(4).The role of self-efficacy in the relationship between Confucian Psychological Assets and job-burnout. The results of the research indicated that:(1).The score of cadres’ Confucian Psychological Assets are all in the medium to high level. There is significant difference between different ethnic group and duties of local leaders in their leadership literacy. The minority got higher scores in devotion to duty, service for people, learning and great assiduity. People who are not in leadership positions got lower scores in advocating virtue, empathy, service for people and laboring.(2).There is significant negative relationship between Confucian Psychological Assets and job-burnout. The coefficient is higher between empathy, service for people and job-burnout.(3).There is significant positive relationship between Confucian Psychological Assets and self-efficacy. The coefficient is higher between service for people, laboring and empathy and self-efficacy. There is significant negative relationship between self-efficacy and job-burnout.(4).Self-efficacy has mediating effects on the relationship between six dimensions of Confucian Psychological Assets and job-burnout, which is devotion to duty, laboring, empathy, advocating virtue, service for people, and loving people.
