在当今社会,团队工作模式因其高效、有活力的优势越来越受到企业的青睐,因此关于团队的研究日渐增多、方兴未艾。团队情绪智力作为影响团队效能的重要因素之一得到了众多学者的关注,特别是近年来远程办公日益普及,情绪智力在团队互动沟通中的重要性也日渐凸显,其研究价值显而易见。本研究借鉴团队研究经典IMO(输入-中介-输出)模型,以团队情绪智力作为输入因素,分别选取集体情感承诺作为中介因素中的人际情感类指标、选取任务冲突作为任务行为类指标,以团队绩效作为输出因素,系统性地探索了团队情绪智力的影响机制。同时以团队虚拟性为调节变量,探索了不同虚拟性水平下各因素之间的关系。
本研究采用线上问卷调研法进行研究,经过数据清理和筛选后,最终获取了61个团队的有效数据,利用 SPSS等统计软件对数据进行分析,得到如下研究结论:
(1)团队情绪智力正向影响集体情感承诺,集体情感承诺正向影响团队绩效,集体情感承诺在团队情绪智力和团队绩效间的中介作用显著。
(2)团队虚拟性在集体情感承诺对团队绩效的影响中起到促进性调节作用,团队虚拟性越高,集体情感承诺对团队绩效的正向影响越强。
(3)团队虚拟性在团队情绪智力子维度(团队情绪表达规则)对集体情感承诺的影响中起到抑制性调节作用,团队虚拟性水平低时,团队情绪表达规则对集体情感承诺的影响更强。
(4)当团队虚拟性处于高水平时,团队任务冲突在团队情绪智力子维度(团队情绪理解)和团队任务绩效间的中介作用显著。

外文摘要:

In today's society, team work mode is more and more favored by enterprises because of its efficient and dynamic advantages, so the research on team is increasing and rising. As one of the important factors affecting team effectiveness, team emotional intelligence has attracted the attention of many scholars. Especially in recent years, as telecommuting is increasingly popular, the importance of emotional intelligence in team interaction and communication has become increasingly prominent, and its research value is obvious. This study draws on the classic team IPO (input-process-output) model and IMO (input-mediation-output) model, takes team emotional intelligence as the input factor, respectively selects collective emotional commitment as the intermediary factor in IMO model, team conflict as the process factor in IPO model, and team performance as the output factor. Systematically explore the influence mechanism of team emotional intelligence. At the same time, team virtuality is used as the moderating variable to explore the relationship between various factors under different virtuality levels.
In this study, online questionnaire survey was adopted. After data cleaning and screening, effective data of 61 teams were finally obtained. Statistical software such as SPSS was used to analyze the data, and the following conclusions were obtained:
(1) Team emotional intelligence positively influences collective emotional commitment, and collective emotional commitment positively influences team performance. The complete mediating effect of collective emotional commitment on team emotional intelligence and team performance is significant.
(2) Team virtuality plays a moderating role in the effect of collective emotional commitment on team performance. The higher the team virtuality, the stronger the positive effect of collective emotional commitment on team performance.
(3) Team virtuality plays a inhibitory and moderating role in the influence of subdimension of team emotional intelligence (team emotional expression rules) on collective emotional commitment. When team virtuality level is low, team emotional expression rules have a stronger influence on collective emotional commitment.
(4) When team virtuality is at a high level, team task conflict has a significant mediating effect between the sub-dimension of team emotional intelligence (team emotional understanding) and team task performance.
