现代社会在严密的时间体制下运行,职场更是极致追求效率,在这样的“内卷”下,职场中人人自称“打工人”的背后,除了工作意义感的缺失和对身份焦虑的解构,是否在某种意义上映射着职场生态中的职场人正逐渐沦为“工具”的处境,身处其中的个体又该如何对抗?本研究即探讨了工作环境中的客体化经历对于个体偏离生产行为的影响及其心理机制,认为工作中的客体化经历将导致员工的控制感降低,而偏离生产行为具有一定的补偿控制感的心理功能。
以在职员工为对象,通过三个研究检验了以上假设。研究 1 采用问卷法,初步考察了被试近期的工作客体化经历和偏离生产行为之间的关系,发现在近期工作中经历过更多客体化对待的个体表现出了更多的偏离生产行为,且更低的控制感在其中起到中介作用。研究 2 通过经验取样法对个体在两周工作日中的客体化经历、控制感、偏离生产行为进行了追踪记录,再次发现,日常工作中的客体化经历会导致个体的控制感降低,进而做出更多的偏离生产行为。研究 3 采用线上实验,通过情境材料启动在工作中被客体化对待的感受,进一步验证了在工作中被客体化对待与偏离生产行为之间的因果关系,并再次发现了降低的控制感在其中的中介作用。
总之,本研究基于社会心理学视角,探讨了工作客体化的职场行为后果,也揭示了偏离生产行为的心理动因及潜在功能,研究结果可以为组织优化工作环境、提高员工效率,以及工作者应对组织要求、维护身心健康等提供一定借鉴与参考。

外文摘要:

Modern society operates under a rigid time system, the workplace is the ultimate in the pursuit of efficiency. With this internal competition, everyone in the workplace calls themselves "workers," in addition to the lack of work meaning and the deconstruction of identity anxiety, does it in some sense reflects the situation that workers in the workplace are gradually becoming "tools", and how should individuals
in the workplace fight against it?
A total of three studies were carried out. In study 1, participants were asked to recall their recent experience of objectification and production deviance behaviors
through an online experiment. In study 2, individuals' experiences and behaviors in daily work were tracked by experience sampling method. It verified that the
objectification experience at work would lead to the decrease of individuals' sense of control, and caused the increase of production deviance behaviors. In study 3, participants' level of objectification was manipulated by initiating the objectified
situation to further verify the causal relationship between objectification experience and deviance production behaviors and test the mediation mechanism. It was found that objectification experience would prompt individuals to engage in more deviance production behaviors, and the sense of control played a mediating role.
In conclusion, based on the perspective of social psychology, this study reveals the partial generation mechanism of production deviance behaviors in the workplace, and
verifies the mediating role of sense of control.
