随着科技水平的提升,尤其社交平台的变革,使得组织结构向扁平化发展,在这种情况下,员工个体的价值不仅仅体现在劳动力上,还体现在其是否具有提供优质建议的能力,企事业单位领导的决策需要从员工的建言中,获取更多信息,提升决策的科学性和认可性。因此,研究如何提高员工建言水平变得极其重要。
然而目前对建言的研究中,鲜有结合员工内外部因素对其建言行为进行探究,依据社会认知理论,个体的行为在其自身因素以及外在环境要素二者共同作用下发生改变,也就是说,员工建言行为既受到其外在因素的影响,也受到其自身因素的影响,在内外因素的共同作用下实现提升,因此,统筹考虑员工内外部因素对员工建言行为的影响十分必要。
基于以上背景,本文选取在中国组织情境中具有较高解释力的外部因素(包容型领导)以及代表新近研究热点的内部因素(职场精神力)共同探究对员工建言行为的影响。通过问卷调查的方式对以上变量进行考察,分析了包容型领导对员工建言行为的影响机制,以及职场精神力在这种影响中所扮演的角色。基于对287个样本层次回归分析,本文得到以下研究结论:
1. 包容型领导对抑制性建言以及促进性建言均具有显著的正向作用。
2. 包容型领导对职场精神力具有显著正向作用。
3. 职场精神力分别在包容型领导和抑制性建言以及促进性建言之间具有完全中介作用。

With the improvement of science technology,especially the revolution of social platform,the organization structure gradually develops to be flatter.In this case,the price of employees is not only confined to the labour force,but also to the ability wheather the employees could put forward good proposals to their leaders.When the leaders of companies and institutions make decisions,they need more information from their employees’ suggesstions to make the decisions more scientific and accepted.Therefore,it is important to explore how to improve the ability that employees offer advices.
However,among the present studies of employees’ voice,the research involved with the internal and external factors is few.According to social cognitive theory,individual behavior is responsed to internal factors and external environment,that is to say,employees’ voice is not only affected by internal factors,but also by external factors,and it will be improved by the joint effect.Therefore,it is essential to take both internal and external factors into account when exploring employees’ voice.
Based on the above background,this paper choosed some of the most powerful external factors in the Chinese organizations——inclusive leadership and the internal factor which embodies the latest reseach hotspot——workplace spirituality to jointly explore their effect to employees’ voice.Through the questionnaire investigation,we observed the variables above,and analysed how inclusive leadership inluences employees’voice with a mediator——workplace spirituality.According to the results of hierarchical regression analyses of statistics of 287 samples,this paper made these conclusions:
1. Inclusive leadership has positive influence both on prohibitive voice and promotive voice
2. Inclusive leadership has significant impact on workplace spirituality.
3. Workplace spirituality plays a fully mediating role between inclusive leadership and prohibitive voice or promotive voice.
